Why solar EPC hiring in India is broken — and how to fix your pipeline

India added record solar capacity again this year, and every gigawatt of it needs people — project managers, site engineers, SCADA and O&M specialists, procurement leads. The pipeline of panels is healthy. The pipeline of people is not.

Most solar EPC firms we speak to describe the same pattern: a role opens when a project is already won, the hunt starts from scratch, and three months later the site is live but the engineering seat is still empty. Here's why it keeps happening — and what actually fixes it.

Why solar roles stay open

The talent is passive. The best site engineers aren't refreshing job boards — they're on a site, mid-project, and only move for the right call. If your entire sourcing strategy is "post and pray," you're fishing in the 10% of the market that's actively looking.

The skills are specific. "Electrical engineer" is not the same as "someone who has commissioned a 50 MW ground-mount plant in a monsoon state." Generic screening surfaces the former and misses the latter.

The timing is backwards. Hiring starts after the project is won, so you're always racing commissioning dates instead of hiring ahead of them.

The firms that win the talent race treat hiring as part of the project plan, not a scramble that starts once the PO lands.

A practical playbook

  • Map the market before you need it. Maintain a living shortlist of commissioning-grade engineers by region, refreshed quarterly — so day one of a project is day thirty of a search, not day zero.
  • Define roles by outcome, not title. "Commissioned X MW, comfortable across Y states, ready to relocate" beats a generic JD every time.
  • Screen for site-readiness early. Relocation, travel tolerance and safety certification decide more offers than salary does. Surface them in the first conversation.
  • Move fast, close faster. In a scarce market, the second-fastest firm loses. A shortlist in days and a decision in a week wins the candidate.
